»&» решил предоставлять успешным топ-менеджерам площадку, на которой они могут поговорить о стратегии, лидерстве и жизненных принципах. На это раз встретились Ольга Гуцал, гендиректор Камион Оил (она в основном и задавала вопросы), и Игорь Литовченко, президент Киевстара.
Думаю, люди достигают определенного уровня потому, что в начале своей жизни они этого хотели. Чего хотели вы?
В первую очередь я хотел реализации своих лидерских качеств. Оставалось найти актуальную форму. Шел к этому достаточно долго. Когда возникла идея создания мобильного оператора, то среди моих партнеров по Киевстару, наверное, я один верил в успех и развитие этого начинания. Хотя в самом начале была мысль просто создать компанию, развить ее, продать и заработать деньги.
Я часто спорю c людьми, утверждающими, что задача любого бизнеса — построиться и продаться. Возможно, таковы правила, но мне они не нравятся. Как к этому относитесь вы?
В разные периоды разные приоритеты. В 1990-х многие начинали заниматься бизнесом, создавали небольшие компании, доводили их до определенного уровня, затем видели новые интересные направления, развивали параллельно несколько бизнес-проектов. Потом, когда приходило понимание того, что за всем не уследить, начинали постепенно избавляться от части активов, зарабатывая на этом деньги. После этого определялись со сферой, на которой концентрировались, куда готовы были вложить средства и построить что-то большое.
Для меня такой сферой стали телекоммуникации. Тогда, в середине 1990-х, только начали появляться первые мобильные телефоны, мы много ездили за границу, изучали, и у нас возникла идея сделать такой бизнес в нашей стране. Пришлось бороться с монополизмом государства. Нам говорили, что мы сумасшедшие, это невозможно. Но своевременность и востребованность идеи стали теми обстоятельствами, которые помогли ее реализовать.
Вы всегда соблюдаете правила, которые приняли?
Да.
Вы такой по отношению ко всем или только к себе?
Думаю, что ко всем. У меня одинаковый подход ко всем людям. Я никогда не лгу.
Даже во благо?
Стараюсь не допускать подобных ситуаций. Но даже если случается, то я это назвал бы не «солгать», а скорее, «недоговорить». Все зависит от того, с кем общаешься: с родителями в отношении здоровья, с ребенком, у которого переходный возраст… Предсказать нельзя, нужно ориентироваться по ситуации.
Вы себе нравитесь?
И да, и нет.
Почему нет?
Потому что есть вредные привычки. Курение, например, — никак не могу бросить. В последние месяцы перестал заниматься спортом. Мне это тоже не нравится.
Есть ли что-то такое, над чем вы часто думаете?
Что касается лично меня или работы?
А есть разница?
Есть.
Хорошо, давайте о работе…
Первое, о чем я думаю в отношении работы и чем горжусь, — это коллектив. Это сплоченная команда профессионалов, равной которой в Украине нет. Много усилий я приложил именно к ее созданию. По большому счету наша команда — главное конкурентное преимущество Киевстара, поэтому мне всегда приятно думать о своих коллегах и наблюдать за их развитием.
После работы стараюсь переключаться. Я приучил своих коллег, деловых партнеров, знакомых, окружающих, независимо от их чина и ранга, к тому, что мой рабочий день в офисе заканчивается в 18 часов. Потом — встречи, возможно, деловые ужины. Поэтому, кто бы ни звонил вечером по работе, я редко отвечаю. Максимум, что могу сделать, — перезвонить позже. Ждите следующего рабочего дня, планируйте свое рабочее время. То же и в отношении выходных дней — субботы и воскресенья. Для качественной работы нужен качественный отдых, иначе любой нормальный человек сойдет с ума даже от любимой работы. Свободное время, праздники, отпуск стараюсь провести с семьей и друзьями.
Вернемся немножко назад… Есть ли в ваших взглядах, принципах, мыслях место, которое вы постоянно контролируете? Я, например, считаю, что все в моей жизни должно приносить мне удовольствие, и постоянно сверяюсь с этим маячком. Что для вас маячок?
Наверное, это ценности любого человека. Быть независимым, счастливым, любимым, иметь друзей, семью и строить свою личную жизнь так, как ты считаешь нужным и правильным. Бизнес — не исключение.
Вы из обеспеченной семьи?
Да.
То есть для вас деньги никогда не были той ценностью, которая гарантирует счастье?
Я вспоминаю фильм «Дикая орхидея», где герой Микки Рурка сказал фразу: «Достаточно денег не бывает ни у кого». Кроме того, ценность денег определяет еще и источник, откуда человек их получает. Одно дело, когда ты пользуешься деньгами, заработанными родителями, и совсем другое — заработанными самостоятельно. Мужчине важно самореализоваться, заработать деньги, добиться всего самому. Я начал зарабатывать, будучи еще студентом пятого курса.
Вы хотели быть знаменитым, хотели власти, денег?
Это получилось само собой. В первую очередь хотелось почувствовать вкус достижений, испытать себя в решении больших и сложных задач.
А что вас побуждало? Меня, например, амбиции, а вас?
Амбиции в том числе, конечно, — это комплексно. Здесь сложно выделить что-то как наиболее главное. Но, разумеется, идея, на реализацию которой отдаешь все силы, должна обеспечивать еще и материально — в альтруизм я не верю. Есть, правда, и обратная сторона медали. Вместе с успехом и новыми степенями свободы вы получаете еще и определенные ограничения. Если это большой бизнес, то вы становитесь публичным человеком. Это накладывает определенный отпечаток. Я, например, не могу сейчас вести себя в ресторане так, как 15—20 лет назад. Сегодня все-таки на мой образ жизни влияют также и определенные рамки моего положения.
Вы в течение 15 лет постоянно даете правильные указания. Не кажется ли вам, что вы уже близки к Богу… Что вам нужно для того, чтобы перезагрузиться?
Это состояние я назвал бы по-другому. Есть некая точка кипения, и я всегда чувствую, когда она близка. Но чтобы она не наступила, обязательно надо отдохнуть, сменить обстановку.
Много людей бывают с вами не согласны?
Не много, но вполне достаточно. У нас в компании хоть и централизм, но все же демократический.
Вы так построили жизнь или просто такой гибкий человек?
И построил, и человек гибкий.
А где предел вашей гибкости? Когда вы можете позволить человеку, с которым не согласны, поступать так, как он считает нужным? До какого момента?
Я стараюсь не допустить, чтобы ошибки этого человека повлияли на общую ситуацию, заранее понимая, что он не прав. Но если он продолжает упорствовать, тогда все же пытаюсь его остановить, не допуская приближения к точке невозврата.
У вас большие планы?
В принципе, да. Иногда мне кажется, что я уже все сделал, но интерес к жизни и к чему-то новому остается, а это значит, что будущее для меня не будет скучным. Хотя за многие годы накопилась и определенная усталость.
От чего?
В первую очередь от глупости, с которой нередко приходится сталкиваться.
Из любой ситуации всегда есть пять выходов. Три — известны: бросить, поменять, уйти в отпуск. Но есть и другие: начать рисовать, танцевать, прыгать с парашютом… То есть или творчество, или адреналин.
Я пробовал и то и другое, но от разочарований в глупости это не помогает.
Вы можете себе позволить уйти только в творческую составляющую и на кого-нибудь оставить оперативную?
Сегодня я не могу себе такое позволить.
Мы с вами потратили много времени — вы 15 лет, я намного меньше, но присоединюсь — на то, чтобы привести себя в состояние, которое нам не нравится и из которого выхода без потерь (финансовых, амбициозных, тщеславных, властных) нет. Что делать — смириться и ничего не менять или сказать: «Хорошо, пусть будут потери, я выгребу всегда»?
Последнее. Выход всегда есть. Если контролировать ситуацию и себя в ней, то даже потери совсем необязательны либо минимально необходимые.
Вы решение принимаете моментально?
Да.
Были моменты, когда вы приняли решение, а потом корили себя за то, что оно неправильное?
Я придерживаюсь мнения, что первое решение всегда правильное. Проверено многократно.
Наблюдая подобное в сотрудниках, вы верите в правильность их быстрого решения?
Если я знаю человека и вижу, как он работает, — конечно. Людям, которых, пусть даже нечасто, приглашаю к себе в кабинет, но слежу за тем, что они делают, я доверяю. Значит, то, что они делают, — правильно. Способность человека к правильным решениям обнаруживается достаточно быстро.
Но когда вы сознательно выбираете учителя и к нему приходите. Как давно вы так не учитесь?
Достаточно давно. В профессиональном плане я уже сформированный человек. Важно просто поддерживать уровень своего профессионализма, следить за общемировыми трендами.
Я, например, учусь постоянно, потому что мне нравится сам процесс. Мне нравится тренировать мозги в другом месте — это мой выход из тоски оперативной работы.
А, если не секрет, что вы изучаете, во что погружаетесь?
Есть один итальянский философ, чьи взгляды я разделяю. Несколько раз в год он собирает людей и вместе с ними рассуждает о современном искусстве, кино. В следующем году будет цикл «Секс и государство». Это не учеба в прямом смысле, но я продолжаю получать образование. В Лондоне два дня изучала изобразительное искусство.
То есть вы просто хотите с кем-то поговорить на отвлеченные темы, и для этого вам нужен сильный модератор…
Да, но намного умнее меня. Вы нуждаетесь в том, чтобы поговорить с кем-то умнее вас?
Никогда об этом не думал, но, разумеется, это всегда интересно, если такая возможность появляется.
Получать образование — это было ваше решение?
Да. Тут история достаточно интересная. Моя мать — медик, и я хотел стать врачом. Понимал, что окончу школу с золотой медалью, занимался дополнительно физикой, поскольку она была профилирующим предметом. Но мне по физике ставят «четверку» — исключительно из-за наших с преподавателем личных отношений. В итоге в мединститут дорога закрыта, нужно срочно переориентироваться. На тот момент в Киевском государственном университете как раз открыли факультет «История КПСС», готовили будущих партийных работников. С точки зрения реализации амбиций мне это нравилось, я был комсоргом школы, членом бюро райкома комсомола. Учиться там было легко, я получил красный диплом. Уже в студенческие годы понимал, что без образования никуда.
Должно быть образование специалиста или в широком смысле этого слова?
Желательно и то и другое. У меня как раз именно такой комплект. После создания Киевстара я понял, что, не имея профильного образования, сложно заниматься телекоммуникациями. Поэтому пошел за вторым образованием, причем уже в достаточно зрелом возрасте.
Вы образовывались как бизнесмен или как специалист в телекоммуникациях?
Как специалист в телекоммуникациях, экономике и связи. Окончил Одесскую академию связи по специальности «экономика связи». Защитил кандидатскую диссертацию, выпустил монографию «Риски, связанные с инвестиционными проектами».
Если бы для кандидатской не нужна была монография, вы бы стали писать книгу? Нуждаетесь в том, чтобы что-то сказать вслух?
Я не люблю читать лекции. Мне гораздо интереснее и эффективнее демонстрировать свой профессионализм делом.
Вы понимаете важность образования, определенно являетесь авторитетным человеком в своей отрасли — почему не любите читать лекции?
Возможно, я отчасти эгоист (смеется).
То есть мнение, что «все в моей жизни подчинено моему удовольствию», вы разделяете?
Для этого, наверное, человек и живет. Даже если кто-то альтруист и бескорыстный подвижник, в любом случае он живет так, как считает правильным, и получает от этого удовольствие. Добиваясь чего-то, вы должны жить так, как хотите.
Именно в таком порядке — сначала «добиться», потом «как хотите»?
Если вы хотите жить так, как представляли, мечтали, необходимо что-то для этого сделать. Иначе все так и останется в мечтах. А когда вы осуществили задуманное, получаете и тот образ жизни, о котором мечтали.
Вам не жалко времени и сил?
И времени бывает жалко, и сил. Больше всего раздражает глупость, с которой приходится сталкиваться, на которую тратишь и время, и силы. Особенно когда понимаешь, что идет разговор «слепого с глухим».
Предположим, вы дошли до состояния «белого каления», причем, я так понимаю, быстро. Я думаю, что вы человек…
Импульсивный.
Что вы делаете: разворачиваетесь и уходите или, стиснув зубы, начинаете объяснять?
Стараюсь убедить в своей правоте. И чаще всего у меня это получается, хотя времени приходится тратить много.
Можете на хамство ответить агрессией?
Могу.
Вас воспитывали самостоятельности — в школе все проблемы вы решали сами, не жаловались, когда вас обижали?
Да, примерно так. Я рос в какой-то степени уличным ребенком.
Вам нужно быть первым?
Это необходимо не только мне. А по-другому, наверное, сложно построить что-то серьезное, повести за собой людей. Любой компании нужен лидер.
Лидерами рождаются или ими становятся те, кто упрется и все перетерпит?
Нет, вторые точно не становятся лидерами. Лидерство должно быть внутри. Получить хорошее образование — это еще не значит стать лидером. Лидерские качества в человеке должны быть заложены. Дальше они только развиваются, а подспорье этому — образование, ситуация, опыт, который накапливается.
Опыт формирует лидера?
Он дает возможность лидеру укрепить свою точку зрения, взгляды и правильно расставить акценты в той или иной ситуации.
Представьте такую ситуацию: вы встретили 20-летнего парня, у которого есть все, кроме опыта, — свежий взгляд, образование, он лидер, у него быстрые мозги. Вы готовы взять его вторым человеком в компанию?
Точно не вторым. У нас в компании он может быть хорошим менеджером, получить возможность роста и стимул к тому, чтобы проявить себя. Таких примеров немало.
Не погаснет он в этот момент со своими новыми идеями?
Ни в коем случае. Перед человеком всегда должна висеть «морковка», за которой он будет идти. Это касается и карьерного роста, и вообще чего угодно. Любому человеку нужна мотивация.
Ваша компания личностно-ориентированная? Люди пришли на работу к вам или в Киевстар?
Пятьдесят на пятьдесят. Есть люди, ставшие мне друзьями, с которыми мы работаем в компании и регулярно встречаемся…
Я не про друзей.
Это менеджеры, которые стали друзьями в процессе работы.
Вы много путешествуете, что вами движет? Я, например, очень хочу в Индию. Не была, но мне кажется, что я о ней уже все знаю.
Зависит от цели, которую вы преследуете.
Хочу посмотреть другую культуру, но не в смысле традиций, а в смысле взгляда на жизнь, на предмет, цель, смысл наших действий. Скажем, я категорически не согласна с буддизмом.
К этому вопросу вы, наверное, слишком серьезно подходите. Я же стараюсь понять и принять культуры тех стран, в которых бываю. Был практически во всех государствах мира, во многих — по нескольку раз. Мне это интересно. Интересно смотреть на людей, которые там живут. Люди, их образ жизни, человеческие отношения — это всегда интересно.
В свое время я получил потрясающие впечатления от Фиджи. В 1997 г. Всемирная организация операторов проводила на Фиджи конференцию. А Фиджи — это родина людоедов. Местные мужчины выше меня на две головы и раза в два шире в плечах. При встрече с ними хочется вывернуть карманы (улыбается). Но, как оказалось, это очень добрые и отзывчивые люди. Мы с ними много общались: изучали местные традиции, были вместе на рыбалке на островах, вечером сидели в баре, выходили в город, ходили по магазинам. Фантастическое место и удивительные люди, такое не забывается.
Вы хотели бы быть в «сотне» Forbes?
Не в Украине. Богатый человек в Украине – источник повышенной опасности. Чем меньше вы или ваши доходы фигурируют в журнале Forbes, тем спокойнее вы себя чувствуете.
А, скажем, оказаться одним из двухсот самых успешных менеджеров мира? Неважно, в какой области, хотите ли вы попадать в число избранных?
А надо ли? У меня есть амбиции. Мне приятно, когда меня отмечают за мои профессиональные заслуги. Но такой цели – добиваться званий и регалий – в чистом виде у меня нет.
Я пытаюсь выяснить, движет ли вами тщеславие – такой прекрасный дополнительный моторчик. Он у вас есть?
Тщеславия точно нет. Могу согласиться, что для успешного менеджера с профессиональной точки зрения не имеет принципиального значения, какое направление возглавлять. В деталях того или иного рынка можно разобраться в процессе, главное – знать азы и общие принципы управления. Но однозначно ответить на вопрос, хочу ли я числиться среди наиболее известных менеджеров мира, не могу.
Мой приятель, когда я однажды сказала: «Все, я устала, у меня нет сил. Я ведь женщина, сколько можно…», посоветовал мне: «Ты утром не хочешь идти на работу? Открой Forbes, тебя там нет – иди работай». И я решила, что попаду в число тех, о ком когда-нибудь напишут в учебнике.
Ну, если говорить об учебниках… Сегодня за моей монографией студенты стоят в очереди в библиотеке (улыбается)
Очереди за вашей монографией, но не любите лекций? Не хотите передавать опыт или вам не нравится публичная форма выступлений?
Я всегда готов поделиться тем, что знаю, иначе не писал бы монографий и статей. Публичная форма выступлений… Иногда читаю лекции в Одесской академии связи, провожу семинары, принимаю экзамены.
Я немного не о том. Например, вы видите молодых людей в ситуации, когда они не могут принять решение?
Всегда подскажу, если вижу, что будет польза.
Вы ждете, чтобы вас спросили, или скажете, потому что не можете смолчать?
Если будет удобная, корректная ситуация, так, чтобы молодой человек правильно воспринял мою подсказку и воспользовался ею, я, конечно, это сделаю. Если же вы начнете навязывать свою точку зрения, молодежь сделает все наоборот. Тут нужно быть еще и психологом.
Хотели бы помочь тем молодым людям, которые сейчас думают, что деньги – это единственный критерий?
Так американцев воспитывают. Нет.
У нас тоже так. Посмотрите телевизор или почитайте газету, и вы увидите, что единственный критерий – деньги.
Сегодня да, но раньше ценности-то другие были.
Готовы ли вы что-то делать для того, чтобы эти ценности вернуть?
Прежде всего в Украине нужно повысить уровень образования, вплоть до того, что полностью его изменить. Вспомните, какой раньше был профессорско-преподавательский состав в университетах, какие были ценности у людей. Сделать то, о чем вы говорите – поменять взгляды людей на жизнь, на будущее, – очень непросто.
У вас же и раньше простых задач не было.
Но такие глобальные задачи лично передо мной не стояли. Принимать участие – да, возглавить это направление – однозначно нет.
Когда мы говорим о ценностях – что основная ценность для вас?
Моя семья.
Вы стареть будете?
Безусловно.
У вас это по плану в каком-то возрасте или как получится?
Хочется по плану, но будет так, как получится.
Что будете делать в старости?
Наслаждаться общением с внуками и жить в свое удовольствие.

Да.
